    Driving and sustaining culture change in professional sport performance teams: A grounded theory

    Objectives As part of the recent upsurge of work on management and organizational factors in elite sports teams, researchers have focused on the team management-led creation and regulation of high performing cultures. The purpose of this study was to therefore add to a recently developed model of culture change best practice in Olympic sports teams, as led and perceived by incoming performance directors, and conceptualize culture change best practice in professional sports teams, as led and perceived by incoming team managers. Design and method A pragmatic research philosophy and corresponding grounded theory methodology were used to generate a practically-meaningful model of this culture change process from the perspective of UK-based professional team managers. Results Perceived best practice in team manager-led culture change was found to involve a finite phase of initial evaluation, planning, and impact adjoined to the enduring management of a holistic, integrated, and dynamic social system. With the former process acting as the catalyst for successful change, this model revealed that optimal change was felt to primarily rely on the constant acquisition, negotiation, and alignment of internal and external stakeholder perceptions. Conclusions Based on the model's principles, the optimization of professional team culture is defined by a manager's initial actions and never definitively achieved but rather constantly constructed and re-constructed in complex social and power dynamics. Beyond providing a conceptual backdrop for continued research in this area, the model is also a tool on which the practice of professional team managers and their supporting sport psychologists can be based

    Evaluating performance for procurement: A structured method for assessing the usability of future speech interfaces

    Procurement is a process by which organizations acquire equipment to enhance the effectiveness of their operations. Equipment will only enhance effectiveness if it is usable for its purpose in the work environment, i.e. if it enables tasks to be performed to the desired quality with acceptable costs to those who operate it. Procurement presents a requirement, then, for evaluations of the performance of human-machine work systems. This thesis is concerned with the provision of information to support procurers in performing such evaluations. The Ministry of Defence (an equipment procurer) has presented a particular requirement for a means of assessing the usability of speech interfaces in the establishment of the feasibility of computerized battlefield work systems. A structured method was developed to meet this requirement, the scope, notation and process of which sought to be explicit and proceduralized. The scope was specified in terms of a conceptualization of human-computer interaction: the method supported the development of representations of the task, device and user, which could be implemented as simulations and used in empirical evaluations of system performance. Notations for representations were proposed, and procedures enabling the use of the notations. The specification and implementation of the four sub-methods is described, and subsequent enhancement in the context of evaluations of speech interfaces for battlefield observation tasks. The complete method is presented. An evaluation of the method was finally performed with respect to the quality of the assessment output and costs to the assessor. The results suggested that the method facilitated systematic assessment, although some inadequacies were identified in the expression of diagnostic information which was recruited by the procedures, and in some of the procedures themselves. The research offers support for the use of structured human factors evaluation methods in procurement. Qualifications relate to the appropriate expression of knowledge of device-user interaction, and to the conflict between requirements for flexibility and low-level proceduralization

    ‘Multi-directional management’: Exploring the challenges of performance in the World Class Programme environment

    Driven by the ever-increasing intensity of Olympic competition and the ‘no compromise – no stone unturned’ requirements frequently addressed by HM Government and its main agency, UK Sport, a change in culture across Olympic team landscapes is a common occurrence. With a focus on process, this paper presents reflections from eight current or recently serving UK Olympic sport Performance Directors on their experiences of creating and disseminating their vision for their sport, a vital initial activity of the change initiative. To facilitate a broad overview of this construct, reflections are structured around the vision’s characteristics and foundations, how it is delivered to key stakeholder groups, how it is influenced by these groups, the qualities required to ensure its longevity and its limitations. Emerging from these perceptions, the creation and maintenance of a shared team vision was portrayed as a highly dynamic task requiring the active management of a number of key internal and external stakeholders. Furthermore, the application of ‘dark’ traits and context-specific expertise were considered critical attributes for the activity’s success. Finally, recent calls for research to elucidate the wider culture optimisation process are reinforced

    Take a walk on the wild side: Exploring, identifying, and developing consultancy expertise with elite performance team leaders

    Objectives: Stemming from sport psychology’s recent shift to examine the effective management of elite sports team organizations, the extensive, significant, and complex challenges faced by those with responsibility for team performance have been emphasized. Recognizing that most work in this budding area has been theoretical in nature, our contribution to this special issue consequently identifies and critically evaluates some implications for excellence in practitioners who support leaders of elite sport performance teams. Method: Narrative review and commentary. Results and Conclusions: To survive and succeed, leaders of elite teams must: (a) negotiate complex and contested socio-political dynamics both within and outside their performance department; (b) make impactful and consistent real-time decisions; and (c) continually reinforce and protect their programme. To provide an optimally impactful and valued service, sport psychologists must therefore be able to advise on a broad and politically-astute leadership style and, most critically for consultancy excellence: (a) work within a professional judgment and decision making model; (b) facilitate the leader’s adaptive expertise and nested decision making; and (c) operate a proactive, forthright, and straight approach to ethical considerations. Based on these implications, we conclude by providing suggestions for the training and development of applied consultants

    How do coaches operationalise long-term technical training in elite golf?

    Long-term training is a common approach within the applied setting for components of physiology and strength and conditioning, for example. However, less is known about the reality of training across similar timescales from a technical perspective. Taking the highly technical sport of golf, current research rarely considers coaching technique beyond a single session or with the aim to understand the reality for, or challenges faced by, coaches working at the elite level. Accordingly, this qualitative study explored the goals, structure, and methods of coaches’ long-term technical work with players at macro-, meso-, and microlevels. Findings revealed that (a) coaches attempted to undertake technical refinement with players but without a clear systematic process, (b) there is little coherence and consistency across the levels of work, (c) the process and timescales of technical work are considered unpredictable and uncertain, and (d) long-term planning is seen as subservient to meeting players’ immediate performance needs. These results highlight the complexity of long-term technical work at the elite level and the need for coaches to develop both a sound and clear rationale through a more comprehensive case conceptualisation process, as well as a greater alignment to the scientific literature, to advance future practice

    Lactobacillus rhamnosus GG inhibits the toxic effects of Staphylococcus aureus on epidermal keratinocytes

    Few studies have evaluated the potential benefits of the topical application of probiotic bacteria or material derived from them. We have investigated whether a probiotic bacterium, Lactobacillus rhamnosus GG, can inhibit Staphylococcus aureus infection of human primary keratinocytes in culture. When primary human keratinocytes were exposed to S. aureus, only 25% of the keratinocytes remained viable following 24 h of incubation. However, in the presence of 10(8) CFU/ml of live L. rhamnosus GG, the viability of the infected keratinocytes increased to 57% (P = 0.01). L. rhamnosus GG lysates and spent culture fluid also provided significant protection to keratinocytes, with 65% (P = 0.006) and 57% (P = 0.01) of cells, respectively, being viable following 24 h of incubation. Keratinocyte survival was significantly enhanced regardless of whether the probiotic was applied in the viable form or as cell lysates 2 h before or simultaneously with (P = 0.005) or 12 h after (P = 0.01) S. aureus infection. However, spent culture fluid was protective only if added before or simultaneously with S. aureus. With respect to mechanism, both L. rhamnosus GG lysate and spent culture fluid apparently inhibited adherence of S. aureus to keratinocytes by competitive exclusion, but only viable bacteria or the lysate could displace S. aureus (P = 0.04 and 0.01, respectively). Furthermore, growth of S. aureus was inhibited by either live bacteria or lysate but not spent culture fluid. Together, these data suggest at least two separate activities involved in the protective effects of L. rhamnosus GG against S. aureus, growth inhibition and reduction of bacterial adhesion

    Effect of physical activity during COVID-19 on the sleep health of community-level athletes in Australia

    The COVID-19 outbreak presents a serious health challenges, with Australia enforcing tight restrictions, impacting sporting activities and sleep health of many Australians. Routine lifestyle patterns (physical activity and employment) are important to maintaining overall sleep health. Current literature indicates COVID-19 pandemic negatively affected the employment status and sport engagement. The aim of this study was to explore the effect of physical activity during COVID-19 on sleep health, and its association with employment and sport engagement of community-level athletes throughout Australia. Participants self-reported sleep health prior to COVID-19 (pre-sleep) and over the month prior to data collection (during-sleep) using the validated 5-item Satisfaction Alertness Timing Efficiency and Duration questionnaire (SATED). Wilcoxon Signed Rank Test assessed the difference in pre- and during perceived sleep health scores. A generalized linear model was used to assess the impact of sporting and demographic factors on a community athlete’s change in perceived sleep health score. A total of 139 community-level Australian athletes responded. The majority of participants were aged 18–30 and engaged in full-time employment prior to COVID-19 (n = 82, 54%). Eight percent of participants were unemployed prior to the COVID-19 pandemic (n = 12, 8%). Our findings show that sleep health values were higher during COVID-19, with 91.4% of respondents able to maintain some form of physical activity during the pandemic. Together, our results show better sleep health scores reported by the respondents who maintained or lost employment and maintained sporting engagements during the pandemic

    Culture change in a professional sports team: Shaping environmental contexts and regulating power

    ABSTRACT Although high performing cultures are crucial for the enduring success of professional sport performance teams, theoretical and practical understanding of how they are established and sustained is lacking. To develop knowledge in this area, a case study was undertaken to examine the key mechanisms and processes of a successful culture change programme at English Rugby Union's Leeds Carnegie. Exploring the change process from a 360 degree perspective, semi-structured interviews were conducted with team management, one specialist coach, six players, and the CEO. Analysed and explained through decentred theory, results revealed that culture change was effectively facilitated by team management: a) subtly and covertly shaping the physical, structural, and psychosocial context in which support staff and players made performance-impacting choices, and b) regulating the 'to and fro' of power which characterises professional sport performance teams. Decentred theory is also supported as an effective framework for culture change study
